Leadership and work-family conflicts: a study in higher education from the leaders-member-exchange point of view

Abstract

Leadership and work-family conflict stand out as topics of interest to contemporary organizations due to different reasons; however, they are strongly associated with organizational performance and the discontinuities of the modern world. Considering these aspects, this paper aims to analyze the relationship between leadership of Leader-Member Exchange (LMX) and work-family conflicts and, in addition, family-work and work-family conflicts among themselves. For that, field research was carried out with a cross-sectional approach and non-probabilistic sampling with 222 civil servants from a Brazilian federal university. The research instrument was a questionnaire organized based on the Work-Family Conflict (ECTF, Brazilian acronym) and LMX-7 scales. Data processing was quantitative by structural equation modeling with estimation by the Partial Least Square method (PLS-SEM). Results showed that the improvement of leader-member relationships favors the reduction of work-family conflicts and that family-work conflicts worsen work-family conflicts, with which they maintain a positive and significant relationship. The conclusion recommends improving leadership and developing training programs for employees to deal with stress and distinguish roles in the work and non-work relationship.
